Abstract
Employee turnover has become a major concern in public healthcare organizations due to increasing work demands, psychological pressure, and limited resources. This study aims to examine the influence of work stress, job burnout, and job satisfaction on turnover intention among healthcare workers in Baling, Kedah. A quantitative research approach was adopted, and data were collected using a structured questionnaire distributed to 210 respondents across various job positions, including medical officers, assistant medical officers, nurses, pharmacy staff, and support staff. The data were analysed using the Statistical Package for the Social Sciences (SPSS) version 27. Descriptive analysis, reliability testing, normality testing, Pearson correlation analysis, and multiple regression analysis were conducted to address the research objectives and hypotheses. The findings revealed that work stress and job burnout have significant positive relationships with turnover intention, while job satisfaction has a significant negative relationship with turnover intention. Among the independent variables, job burnout emerged as the strongest predictor of turnover intention. Although respondents reported moderate to high levels of job satisfaction, turnover intention remained high among healthcare workers in Baling. This finding highlights the critical role of stress-related factors in influencing employees’ intention to leave. The study provides valuable insights for healthcare management in developing effective strategies to enhance employee well-being, improve job satisfaction, and reduce turnover intention in public healthcare institutions
