Peranan budaya organisasi dalam meramalkan kecekapan kerja terhadap prestasi pengurus kelapa sawit di Indonesia

The Indonesian government places strong emphasis on the development of the palm oil industry. However, the productivity of palm oil plantations in Indonesia remains relatively low compared to their production potential. One of the main factors contributing to this low productivity is the limited quality of the workforce in the palm oil sector. The main objective of this research is to examine the performance of oil palm plantation managers in Indonesia, focusing on the influence of organizational culture and work efficiency, and to assess the moderating role of self-esteem. Specifically, the study investigates how work efficiency mediates the relationship between organizational culture and managerial performance, with self-esteem acting as a moderating variable. The study involved 126 plantation managers selected from oil palm companies located in North Sumatra and Riau provinces. The data were analyzed using Smart PLS. The results indicated that six out of eleven hypotheses were supported, while the remaining five were not statistically significant. One notable finding revealed that, within Indonesian oil palm plantations, the underlying cultural dimension of ‘basic assumptions’ identified in organizational culture theory was largely absent. This reflects a perception that managerial tasks are undervalued, with managers often regarded as equivalent to regular workers. Furthermore, self-esteem and internal integration were found to have a direct effect on managerial performance, a finding that diverges from the initial research framework proposed. The findings of this study contribute to a better understanding of managerial strategies and organizational practices that can enhance productivity and the quality of palm oil production in Indonesia. While this study focuses on Indonesia’s oil palm plantation sector, future research could extend this analysis to other major palm oil-producing countries such as Malaysia and Thailand to enable comparative insights across different national contexts.
